Market Growth Leader
Player-Coach to Strategic Leader: A 3-Year Growth Journey
Texas Market | Equity Insurance Group
About Equity Insurance Group
Founded on the principle that insurance should be a source of peace of mind rather than a bureaucratic chore, Equity Insurance Group (EIG) has established itself as a transformative force in the property and casualty insurance industry. Our mission is clear: to be the best employer, best insurance broker, and absolute best referral partner in the industry. This tripartite mission creates a unique foundation for leadership excellence and market penetration.
EIG is more than an insurance agency—we are a Listening, Caring Partner and a One-Stop Shop that advocates for our clients. With access to over 80 insurance companies, we combine the personalized touch of a neighborly agency with the resources of a large firm. Our Neighbors Helping Neighbors philosophy reflects our commitment to community, transparency, and client empowerment.
Equity Insurance Group gets its name from its philosophy. Every single licensed individual who comes to work at EIG gets equity in the company. No other insurance agency can say that! We take tremendous pride in our willingness to encourage your growth and share in the company’s success.
The Strategic Opportunity
The Market Growth Leader position represents an exceptional opportunity to build and scale a significant market territory from an established foundation.
You will inherit an existing portfolio of over $7 million in premium and a small team of hybrid retention specialists/producers. Your mission: transform this foundation into a thriving, scalable growth engine across eight primary Texas hubs over a 36-month journey. This is not a traditional management role—it's an entrepreneurial leadership opportunity where you'll serve as player-coach in Year 1, team builder in Year 2, and strategic leader in Year 3.
The 3-Year Growth Journey
This role is designed as a phased evolution from hands-on player-coach to strategic market leader. Success requires both the ability to produce immediate results and the vision to build sustainable infrastructure for long-term growth.
Year 1: Foundation & Optimization (Months 1-12)
Role Emphasis: Player-Coach (70% Player / 30% Coach)
Primary Objectives
- Maximize value from the existing $7M+ book through retention optimization, cross-sell opportunities, and referral generation
- Lead by example as a producing leader, demonstrating $50,000 - $100,000 in monthly written premium while coaching the existing hybrid team
- Develop and optimize the current team of hybrid retention specialists/producers to improve productivity and conversion rates
- Establish local market intelligence: competitive landscape and carrier appetite, across EIG’s Texas hubs
- Leverage our existing “Realtors Guide To Insurance” Realtor CE accredited class to dramatically increase referral partnerships
- Build infrastructure and processes that can support team expansion: lead management systems, training protocols, performance dashboards, and accountability frameworks
- Generate revenue that funds incremental hiring: target $800K-$1.2M in new written premium from combined team efforts. MM – not sure I understand this piece. Is this in addition to the 200-300 ($50k - $100k) mentioned above?
Success Metrics
- Book retention rate: 87%+ on existing $7M portfolio
- Combine new business production: $800K-$1.2M in written premium
- Team productivity improvement: 15-25% increase in policies per hybrid team member
- Infrastructure readiness: Documented strategic market and physical locations strategy, processes, training materials, and hiring plan ready for Year 2 expansion
- Referral Partners: 25 – 50 key referral relationships established in priority Texas markets
Year 2: Team Building & Acceleration (Months 13-24)
Role Emphasis: Builder-Coach (40% Player / 60% Coach)
Primary Objectives
- Execute strategic hiring plan: recruit and onboard 2-4 dedicated producers, building toward the 4-8 producer team model
- Transition from primary producer to player-coach, reducing personal production to $25,000 - $75,000 in monthly premium while ramping new hires
- Build high-performance culture through intensive coaching, daily huddles, pipeline reviews, and skills development programs
- Expand geographic footprint across 3-4 priority Texas hubs, establishing local presence and partnership networks
- Optimize lead generation and conversion: work with marketing to refine local strategies and improve cost-per-policy metrics
- Demonstrate scalable growth model: combined team production of $1.5M-$2.5M in new written premium
Success Metrics
- Team size: 4-6 total producers (including hybrids transitioned to full production)
- New business production: $1.5M-$2.5M in written premium
- New hire ramp time: Achieve 80% of target production within 6 months of hire
- Retention: 90%+ team member retention, 86%+ book retention
- Market penetration: Documented progress toward 1-1.5% market share in priority hubs. MM – this feels very hard to measure – at least for now.
Year 3: Scale & Strategic Leadership (Months 25-36)
Role Emphasis: Strategic Leader (10% Player / 90% Coach)
Primary Objectives
- Complete team build-out to full 6-8 producer model, filling gaps in geographic coverage and market segments
- Transition to primarily strategic role with minimal personal production $0 - $25,000 focused exclusively on high-value relationships and market development
- Establish Texas market as a proven growth engine: consistent achievement of $2.5M-$4.0M in annual new business production
- Develop next layer of leadership: identify and mentor team lead(s) or future manager(s) from within the producer ranks
- Expand market penetration across all eight Texas hubs with self-sustaining operations and local market presence
- Optimize team performance and operational efficiency while maintaining cultural excellence and client advocacy standards
Success Metrics
- Team size: 6-8 fully productive personal lines producers
- New business production: $2.5M-$4.0M in written premium
- Individual producer performance: $600,000 - $1,200,000
- MM – again, feels too hard to measureLeadership development: 1-2 team members identified and developed for future leadership roles
- Operational excellence: Cost-per-policy at or below company targets, 87%+ retention rates maintained
Core Responsibilities Across All PhasesMarket Ownership & Strategic Architecture
- Own the total addressable personal lines market within Texas, treating it as a multi-million dollar enterprise requiring strategic vision and tactical execution
- Continuously refine market penetration strategy based on demographic analysis, competitive intelligence, carrier appetite, and performance data MM – what do you mean by performance data?
- Engineer scalable growth infrastructure that supports phased expansion across eight primary Texas hubs
- Partner with corporate marketing to deploy and optimize local lead-generation strategies, providing critical feedback on quality, messaging, and ROI
Existing Book Optimization & Retention Excellence
- Maximize value from the existing $7M+ portfolio through proactive retention strategies, policy reviews, coverage optimization and cross selling
- Build referral generation programs that turn satisfied clients into advocates for EIG
- Ensure seamless service transitions and client communication during team expansion phases
Human Capital Development & Team Leadership
- Function as Culture Architect, building trust-based, high-performance work environment aligned with EIG values
- Develop existing hybrid retention specialists/producers, transitioning them from $1MM - $2MM books of business to $3MM - $4MM books of business
- Recruit and onboard 2-6 additional producers over 24-36 months, building toward optimal team size
- Provide intensive coaching through call reviews, pipeline management, closing strategies, and a Plain Language approach to educating consumers about insurance
- Foster professional growth through mentorship, upward mobility within the company, and recognition that reinforces EIG's commitment to being the best employer
Production Leadership & Financial Stewardship
- Lead by example with personal production in Year 1, gradually transitioning to strategic-only production by Year 3
- Drive progressive growth: $800K-$1.2M (Year 1) → $1.5M-$2.5M (Year 2) → $2.5M-$4.0M (Year 3) in new written premium across the territory

- Ensure quality of sale supports long-term retention and client satisfaction at every growth stage

- Develop and maintain key local referral partnerships with realtors, lenders, mortgage brokers, and community organizations

- Scalability mindset: thinks beyond today's production to build infrastructure for tomorrow's growth
